[MBA] The Impact of Work Design and Total Rewards on Employee Retention in the Sri Lankan IT Industry (Defence)
This research investigates the critical factors influencing employee retention within the dynamic Sri Lankan Information Technology (IT) industry. The study specifically focuses on the impact of work design and total rewards, recognizing their contribution in shaping employees’ decisions to remain with an organization. The Sri Lankan IT sector is characterized by its rapid growth and increasing global competitiveness, making employee retention a paramount concern for sustainable development and organizational success. The Sri Lankan IT sector faces significant challenges in retaining its skilled workforce, often due to competitive global markets and the attractiveness of overseas opportunities. This research aims to provide a comprehensive understanding of how specific elements of work design contribute to job satisfaction and commitment, thereby reducing turnover intentions among IT professionals. Simultaneously, it explores the role of a holistic total rewards system, beyond just salary, in fostering loyalty and discouraging employees from seeking alternative employment. By examining these two crucial areas, the study seeks to identify actionable insights for IT firms operating in the region. The study delves into various aspects of work design, such as skill variety, job autonomy, hybrid work model, workload and knowledge management, examining how these elements foster employee retention among IT professionals. Simultaneously, it explores the components of total rewards, including financial rewards, psychological rewards such as work relationships, work-life balance, recognition and Appreciation, material rewards as training and development, welfare facilities to determine their collective impact on reducing turnover intentions. By analyzing these dimensions, the research aims to provide a holistic understanding of the mechanisms through which organizations can enhance employee loyalty and reduce attrition rates in the competitive Sri Lankan IT landscape. The findings are expected to offer actionable insights for IT firms seeking to optimize their talent management practices and secure a stable, skilled workforce
